The SAFE SPACE podcast, where we explore the importance of creating safer, happier, and inclusive workplaces. In each episode, we’ll hear from industry leaders, share best practices, and tell stories of personal growth hosted by Viji Hari, the CEO of CecureUs, Author, and Speaker, specializing in the areas of Prevention of Sexual harassment (PoSH), Diversity, Equity, Inclusion & Belongingness (DEIB) and Mental Wellness across Corporates.

This Pride month, joining the very first episode of the Safe Space podcast was Chandra Duraiswamy, an expert with 27 years in marketing communications and a champion of DEI who has humanized brands, leaders, and employees. Chandra is a strategic communicator, storyteller, and NHRDN awardee. Building a culture of empathy, trust, and high performance through communication, he has joined this episode to discuss his journey and the importance of inclusion at work.

“Like Charity, Inclusion also starts at home”

Personal Experiences: The Foundation of Inclusion

Chandra shares how his personal experiences have shaped his professional path. Growing up in a joint family of 22, Chandra learned the importance of give and take, patience, and negotiation for peaceful coexistence. Inclusion was deeply embedded in his home life.

Chandra’s mother supported girls from disadvantaged backgrounds with education and life skills, while his father set up a disaster relief kitchen. Inspired by them, in the early days, Chandra has organized several medical camps and rescue support for individuals impacted by natural calamities. These lessons in inclusion naturally extended to his professional life, where he fostered a sense of community through several formal and informal interactions with his co-workers.

“Inclusion was the first lesson I was taught at home, and bringing it to work was a natural progression for me.”

Commitment to Diversity and Inclusion

Chandra’s commitment to diversity and inclusion is central to his professional ethos. He emphasizes the importance of recognizing and embracing individuals’ diverse identities—such as caste, religion, gender, faith, etc—especially in multicultural environments. During his tenure in Paris, Chandra exemplified this with simple gestures to invite conversations by sharing extra homemade lunches with colleagues, fostering connections and mutual understanding. By bringing his authentic identity to the forefront, Chandra helped uncover other marginalized and invisibilized identities, creating a broader support network.

He acknowledges a common tendency for individuals to minimize their identities to avoid discomfort in others’ presence. However, Chandra advocates for a different approach: embracing one’s own identity while actively including and respecting others. During his professional engagements with Multi-National Companies, he acknowledges the support and advocacy from his mentors who helped him translate this philosophy into action and spearhead initiatives like the Pride Network. These efforts showcased how leaders and organizations can empower diverse identities within the workplace.

Both Viji and Chandra stress the importance of using one’s influence and privilege to uplift others, a cornerstone of effective leadership.

“Culture eats strategy for breakfast” – Peter Drucker

Initiatives: “Archers of the Rainbow”

Chandra has always found storytelling to be one of the most authentic ways to build inclusive spaces. He emphasizes that an inclusive culture is crucial for the success of any organization’s strategy. Without it, these strategies are bound to fail. Even prior to the decriminalization of Section 377, he worked to promote trans inclusion by forming a network of organizations that directly engaged with the trans community to understand their real issues. This effort underscored that inclusion is a widespread challenge across corporate India, not limited to a single industry, although many organizations still do not share their strategies.

In 2020, despite the pandemic, he continued to raise awareness through online sessions for managers and employees, sharing stories of lived experiences, biases, beliefs, prejudices, and myths. Initiatives like rainbow crosswalks symbolized the commitment to pride and inclusion throughout the year. Chandra also broadened the focus to include stories of other minorities, such as women, individuals with physical disabilities, and veterans, highlighting their often-overlooked experiences.

He encouraged employees to become storytellers, enacting plays that brought attention to workplace biases and fostered sensitivity. Over three years, Chandra’s efforts aimed to create an inclusive ecosystem within organizations, involving customers and suppliers. This approach ensures that strategies are effective and sustainable, leading to more equitable workplaces.

Conclusion

Chandra emphasizes the importance of inclusion, believing that organizations should hire diverse candidates across various roles and support their growth through initiatives like internships and CSR programs. Essential policies and infrastructure, such as gender-neutral restrooms that are also disability compliant, play a crucial role. To foster active participation, inclusion should be a KPI for all employees, from interns to CEOs.

Chandra also highlights the importance of allyship, where employees start as bystanders, become allies, and eventually activists. He stresses the significance of using Pride Month to learn more and adopt inclusive language as the first step toward making every day a day of pride.

The first episode of the SAFE SPACE podcast lays the foundation for future discussions on creating inclusive workplaces, sharing inspiring stories, and offering practical tips for both organizations and employees.
Introduction:

In observance of Pride Month, the importance of LGBTQ+ sensitivity training in the workplace has never been more critical. This comprehensive guide offers detailed insights into various incidents of harassment across industries, emphasizing the need for all organizations to prioritize a more inclusive and respectful work environment

Why LGBTQ+ Sensitivity Training is Necessary:

As we delve into reports from across India and the globe, the ongoing issues of LGBTQ+ harassment in professional settings become apparent. Each example serves as a compelling reason for enhanced training programs.

Incidents Highlighting the Need for Awareness:

1. Textile Industry, Chennai: “In a disturbing event at a textile factory, a female employee reported inappropriate physical advances from a colleague under the guise of a game. This incident underscores the urgent requirement for stringent anti-harassment policies.”

2. Start-up firm, Chennai: “At a dynamic start-up, a breach of privacy occurred when an employee’s personal information was shared without consent. This act highlights the critical need for comprehensive privacy policies and respect for personal boundaries.”

3. Fintech Sector, Mumbai: “Inappropriate discussions about personal lives and sexual orientations have led to a hostile work atmosphere, showcasing the need for professionalism and mutual respect.”

4. E-commerce Giant, Bangalore: “Public comments such as ‘that sounds so gay’ have inadvertently exposed colleagues’ private lives, highlighting the necessity for respectful communication and sensitivity.”

5. Banking Sector, Major Metro City: “Discriminatory remarks about a customer’s gender expression, such as questioning their attire, reflect deep-seated biases that must be addressed.”

6. IT Firm, Noida: “Queries like ‘Who is the man in the relationship?’ invade personal privacy, demonstrating a fundamental lack of understanding of diverse relationship dynamics.”

7. Recruitment Process, U.S.-Based Candidate: “A recruiter’s mocking of a candidate’s voice, post-disclosure of their transgender identity, which later gained attention on social media, points to the pervasive nature of casual bigotry.”

8. Leaders addressing employees in townhalls and Industry events: “Good morning, Ladies and Gentleman”, an important opening statement by leaders that leaves out the non-binary folks in their audience and sets the culture of exclusion.

Industry-Wide Reflections:

From Chennai to the USA, these incidents cut across all layers of society and industry, showing the ubiquitous need for sensitivity training. HR departments, from top executives to entry-level employees, play a pivotal role in cultivating respectful and inclusive workplaces.

Conclusion:

The examples provided illustrate the pervasive and varied nature of LGBTQ+ harassment in the workplace. It is imperative for organizations to implement ongoing training and foster environments where respect and inclusivity are at the forefront of corporate culture. Let’s use Pride Month as a springboard for lasting change.”

In today’s dynamic and interconnected world, the importance of Diversity, Equity, and Inclusion (DEI) in the business landscape cannot be overstated. The benefits of fostering diversity and inclusivity in the workplace extend far beyond moral and ethical imperatives.

DEI has evolved into a strategic imperative for organizations aiming to not just survive but thrive in an ever-evolving global marketplace. While HR professionals and DEI advocates often face challenges in securing support and resources for these initiatives, a compelling business case is the key to overcoming these obstacles.

From the tech giants eyeing global expansion to healthcare organizations striving for enhanced patient care, and marketing agencies targeting diverse consumer demographics, the common thread is clear: diversity drives favourable business outcomes. It leads to increased market share, higher customer satisfaction, improved risk assessment, enhanced brand recognition, expanded clientele, and innovative product design.

Let’s look into specific case scenarios that showcase the compelling business advantages of diverse hiring, making it easier to convey to management:

Expanding Horizons in the Global Tech Sphere

Scenario: A major technology company is eyeing expansion into emerging markets across Asia, Africa, and Latin America. Recognizing the need to grasp diverse cultures, languages, and consumer behaviors in these regions, they face a pivotal decision.

Business Case: Building a diverse team with deep local knowledge and language skills is the key. This approach enables the company to tailor its products and marketing strategies to the unique preferences of each market. The outcome is an increased market share, revenue growth, and a formidable competitive edge in these regions.

Elevating Patient Care in Healthcare

Scenario: A healthcare organization aims to enhance patient care and satisfaction by addressing the diverse needs of its patient population, which includes individuals from various cultural backgrounds and languages.

Business Case: Recruiting healthcare professionals and staff members who can effectively communicate with patients from diverse backgrounds and understand their unique cultural sensitivities is the solution. This results in higher patient satisfaction, fewer misunderstandings, and improved health outcomes, ultimately reducing readmissions and costs.

Broadening Horizons in Financial Services

Scenario: A financial services company realizes that its risk management team lacks diverse perspectives, which may limit their view of potential risks.

Business Case: Expanding the diversity of risk analysts broadens the company’s risk assessment capabilities. This, in turn, helps identify and mitigate risks that may not have been apparent to a more homogenous team. Consequently, the company avoids financial losses, regulatory fines, and reputational damage.

A More Inclusive Approach to Marketing

Scenario: A marketing agency is tasked with creating a nationwide advertising campaign for a consumer product. The client expects to reach a diverse range of consumers from different age groups, backgrounds, and regions.

Business Case: The agency assembles a team of marketers, creatives, and strategists with diverse backgrounds and perspectives. This allows them to craft a campaign that resonates with a broader audience. The result is increased product sales and improved brand recognition across various demographics, leading to higher revenue.

Embracing Diversity in the Legal Field

Scenario: A law firm is on a mission to diversify its workforce to create a more inclusive environment for both employees and clients.

Business Case: By hiring a more diverse group of attorneys, the firm is better equipped to understand and represent clients from various backgrounds. This leads to increased client satisfaction, an expanded clientele, and a reputation for inclusivity, which attracts top legal talent and retains clients.

Crafting Innovative Products in Manufacturing

Scenario: A manufacturing company seeks to enhance its product design by considering the needs and preferences of a broader customer base.

Business Case: Through the recruitment of a diverse team of product designers, engineers, and developers, the company can create products that cater to a wider audience. This translates into increased market share, customer loyalty, and revenue as more customers find their products appealing.

Diversity, Equity, and Inclusion: The Blueprint for Business Success and Inclusive Prosperity

The compelling case scenarios we’ve examined from various industries provide unequivocal evidence of the transformative power of diversity, equity, and inclusion.
Embracing diversity and fostering an inclusive workplace culture are no longer optional; they are vital components of thriving organizations in the 21st century. Unfortunately, many companies still have work to do in this area. According to a recent survey, only 25% of organizational leaders believe that inclusion is a strong part of their company’s vision and values. This indicates a pressing need for a concerted effort to make diversity and inclusion integral to corporate culture, starting with the leadership.

Recent research, such as DDI’s Diversity, Equity, and Inclusion Report 2023, underscores the significant benefits of diversity in the workplace. Companies with above-average diversity are 2.4 times more likely to outperform their peers financially. Furthermore, organizations that prioritize inclusivity tend to excel in talent attraction and retention, often earning the distinction of being a “Best Place to Work.”

Inclusive leadership is essential for making workplaces more diverse and fair. Leaders have a big say in how a company acts and whether it values diversity. To make things better, it’s important to know how your employees feel at work. Do they feel like they belong, are respected, and can be themselves?

Strategies for Building a Culture of Inclusion

Here are eight effective strategies for cultivating a culture of inclusion in the workplace, aligning with the reference:

Start the Conversation

Open the dialogue about diversity, equity, and inclusion. Reflect on personal experiences and share them with your team. Encourage others to do the same, fostering a culture of openness and vulnerability.

Increase Accountability and Transparency

Transparency is key. Ensure that your leaders are held accountable for advancing diversity, equity, and inclusion. Clearly communicate your commitment to these values.

Develop Inclusive Leadership Skills

Awareness of bias and the business case for diversity is essential but not sufficient. Leaders need training to bridge the gap between theory and practice, learning how to create an inclusive environment effectively.

Pay Attention to How All People Are Treated

Flexible work arrangements, including remote work, highlight new challenges for diversity, equity, and inclusion efforts. Ensure that all employees are treated fairly, both in the office and in virtual settings.

Act as a Vocal Ally

Advocate for fairness and inclusivity. Support historically excluded groups by amplifying their voices, building networks, and ensuring equitable credit and opportunities.

Reflect and Commit to Change

Leaders should introspect, identify areas for improvement, and seek feedback to drive personal and organizational growth.

Build Your Platform on Empathy, Feedback, and Psychological Safety

Promote a psychologically safe environment where every team member feels comfortable speaking up, being heard, and expressing their authentic selves.

Challenges in Embracing Diversity and Inclusion in the Workplace

While embracing diversity and fostering inclusion brings numerous benefits to organizations, it is not without its challenges. Here are some common challenges and strategies to tackle them:

Resistance to Change

One of the most significant challenges is resistance to change. Some employees may resist diversity and inclusion initiatives, fearing that they will lose opportunities or that workplace dynamics will shift uncomfortably.

Tackle this challenge by:

Communicating the rationale behind diversity and inclusion efforts.

Providing training and education to help employees understand the benefits.

Encouraging open dialogue and addressing concerns.

Leading by example through inclusive behaviors.

Unconscious Bias

Unconscious bias can influence decision-making processes, including hiring, promotions, and performance evaluations, leading to unintentional discrimination.

Tackle this challenge by:

Implementing unconscious bias training to raise awareness.

Utilizing blind recruitment processes that remove identifying information from resumes.

Establishing clear criteria and standardized procedures for evaluations.

Regularly reviewing and auditing decision-making processes for bias.

Lack of Diverse Talent Pipelines

Some industries face challenges in finding diverse talent pools, which can hinder efforts to diversify the workforce.

Tackle this challenge by:

Collaborating with organizations and schools that promote diversity in relevant fields.

Offering internships, scholarships, or mentorship programs to underrepresented groups.

Expanding recruitment efforts to include a broader range of sources and platforms.

Creating inclusive job descriptions and requirements that do not unintentionally exclude qualified candidates.

Inclusivity Gaps in Remote Work

The shift to remote and hybrid work models can create inclusivity gaps, making it challenging to ensure that all employees feel included and valued.

Tackle this challenge by:

Establishing clear remote work policies that promote inclusivity.

Encouraging regular virtual team meetings and social interactions.

Providing remote employees with the same opportunities for professional development.

Ensuring that remote workers have access to the same information and resources as on-site employees.

Measuring Progress

Measuring the effectiveness of diversity and inclusion initiatives can be challenging. Organizations may struggle to gather meaningful data and assess their impact.

Tackle this challenge by:

Defining clear diversity and inclusion metrics and key performance indicators (KPIs).

Regularly collecting data on demographics, employee satisfaction, and turnover rates.

Conducting surveys and focus groups to gather qualitative feedback.

Benchmarking progress against industry standards and best practices.

Maintaining Momentum

Diversity and inclusion efforts should be ongoing, not one-time initiatives. Sustaining momentum and commitment over the long term can be challenging.

Tackle this challenge by:

Developing a long-term diversity and inclusion strategy with clear goals and milestones.

Continuously communicating the importance of diversity and inclusion.

Celebrating successes and recognizing individuals and teams that contribute to progress.

Conducting regular reviews and updates of diversity and inclusion programs.

Intersectionality

Employees may face unique challenges related to multiple aspects of their identity, such as race, gender, age, or disability. Failing to address these intersectional challenges can hinder inclusion efforts.

Tackle this challenge by:

Recognizing and celebrating the intersectionality of employees.

Tailoring diversity and inclusion initiatives to address specific intersectional issues.

Providing resources and support networks for employees with intersecting identities.

Encouraging open conversations about intersectionality and its impact on the workplace.

A Commitment to Diversity and Inclusion

Embracing diversity and building a culture of inclusion in the workplace is not just a moral imperative; it’s a strategic necessity. Organizations that prioritize diversity and inclusion gain a competitive edge, foster innovation, and achieve higher financial performance.

By implementing the strategies outlined here, companies can work towards creating a workplace where every individual feels valued, respected, and empowered to contribute their unique perspectives and talents. This commitment to diversity and inclusion is not just about the bottom line; it’s about creating a brighter and more equitable future for all.

“Sir, Madam, Bill Please.”

After a lovely Valentine’s Day lunch with my hubby at one of the @TajHotels. I signalled the waiter for the bill.

In a few minutes, the young man brought the bill and stood equidistant between me and my husband and said “Sir, Madam, bill please” with a neutral posture.

✨🌟I was so moved for a moment as I took the bill to pay.

⚡⚡Most of the time waiters assume that it is the man who foots the bill or that the lady won’t pay.

✨I was mentally making note on the inclusive and gender neutral gesture and the training that the hotel staff would have received.

The card machine failed to scan my card. A waitress who observed that the machine was not working, went to pick another card machine.

🌟As all this was going on, I was contemplating on talking to the hotel manager to appreciate them on the lovely #GenderNeutral #inclusion training.

The waitress walked back with the card machine, swiped the card and handed it over to my husband to enter the pin.

🤦🏽‍♀️🤦🏽‍♀️🤦🏽‍♀️

🤔Was the training effective enough? or was it the individual (1st waiter) who did it out of his own courtesy?

Key takeaways:

Being neutral and inclusive can be applied to

1. Not just to hotel industry but to any B2C industry, In banks (it is assumed that the car or home loans will be taken by the man); Hospitals (man foots the bill or has the insurance); Customer Support tele-callers always addressing their customers as Sir irrespective of whom they are talking to. I can keep the list going.

2. Staying neutral across – gender, age (old/Young), skin tone, ability (assuming that a disabled is dependent by default), appearance etc

Paradoxically, numbers are not on their side, and women globally have only a fraction of the rights that men have. Despite tremendous attempts to change cultural norms and implement regulations to cut off gender discrimination against women, gender inequality in the workplace persists. For example, tech companies perpetuate a loop of hiring people of the same gender. Women hold only 26% of computer-related jobs, according to the most current women in the workforce data. The objective of this essay, on the other hand, is to investigate women’s presence in the workforce and demonstrate that, despite the obstacles, women are leaping over mountains and taking on the role of breadwinners.

Women in the Workplace Statistics

47.7% of the global workforce population is occupied by women.

Canada has the highest female labour force participation rate at 61.3%.

2% of the college-educated workforce are women.

A whopping 75% of self-employed women love their job.

Only 27.1% of women are managers and leaders.

61% of women think motherhood disrupts their progress opportunities.

For the past 20 years, the number of women software engineers has increased by just 2%.

42% of women claim they face gender discrimination in the workplace.

48% of women occupy entry-level roles.

Work-life balance causes conflict for an astonishing 72% of women.

According to the World Bank’s Women, Business, and the Law 2022 report, around 2.4 billion working-age women are denied equal economic opportunity and 178 countries have legal barriers that prevent them from fully engaging in the economy. In 86 countries, women face occupational limitations, while 95 countries do not guarantee equal pay for equal work performed.

While progress has been made, the gap between men’s and women?s expected lifetime earnings globally is US$172 trillion – nearly two times the world?s annual GDP, said Mari Pangestu, World Bank Managing Director of Development Policy and Partnerships.

Women, Business and the Law 2022 measures laws and regulations across 190 countries in eight areas impacting women’s economic participation, mobility, workplace, pay, marriage, parenthood, entrepreneurship, assets, and pensions. The data offers objective and measurable benchmarks for global progress towards gender equality. Just 12 countries, all part of the OECD, have legal gender parity.

Women cannot achieve equality in the workplace if they are on an unequal footing at home, said Carmen Reinhart, Senior Vice President and Chief Economist of the World Bank Group. Women raising children pay a motherhood penalty in underemployment, slower career progression, and lower lifetime earnings. The increased burden of unpaid childcare borne by mothers and women, raising children during the pandemic, was a key driver of the disproportionate effect of the COVID-19 pandemic on women?s employment outcomes overall.

Juggling paid work with these additional demands caused women raising children to reduce their contribution to the labour market, and in some cases leave the workforce altogether.

Women Spend More Time Performing Unpaid Work, Such as Childcare and Housework, unlike Men.

Globally, only 41 million (1.5%) men provide unpaid care on a full-time basis, compared to 606 million (21.7%) women.

Women are less likely to be employed compared to Men, including women without children.

On average across the globe, women spend 4 hours and 22 minutes per day in unpaid labour, compared to only 2 hours and 15 minutes for men.

Covid-19 has widened this gap even further. Women are now spending 15 hours more in unpaid labour each week than men.

Despite the global pandemic’s disproportionate impact on women’s lives and livelihoods, 23 countries changed their laws in 2021 to take forward steps toward increasing women’s economic participation. Across the world, 118 economies guarantee 14 weeks of paid leave for mothers. More than half (114) of the economies measured mandate paid leave for fathers, but the median duration is just one week.

In the past year, Hong Kong SAR, China which previously provided 10 weeks of paid maternity leave?introduced the recommended 14-week minimum duration. Armenia, Switzerland, and Ukraine introduced paid paternity leave. Colombia, Georgia, Greece, and Spain introduced paid parental leave, which offers both parents some form of paid leave to care for a child following birth. Laws promoting paid leave for fathers can reduce discrimination in the workplace and improve work-life balance.

Regional Highlights

Greece, Spain and Switzerland reformed laws in 2021, all focusing on improving paid leave for new parents. Twelve advanced economies are the world’s only economies that score 100, Belgium, Canada, Denmark, France, Greece, Iceland, Ireland, Latvia, Luxembourg, Portugal, Spain and Sweden.

Two economies from East Asia reformed last year. Cambodia introduced an old-age pension system that sets equal ages at which women and men can retire with full pension benefits. Vietnam eliminated all restrictions on the employment of women.

Armenia and Ukraine introduced paid paternity leave and Georgia introduced paid parental leave. Ukraine also equalized the ages at which women and men can retire with full pension benefits.

Argentina explicitly accounted for periods of absence due to childcare in pension benefits. Colombia became the first country in Latin America to introduce paid parental leave, aiming to reduce discrimination against women in the workplace.

Bahrain mandated equal pay for work of equal value and lifted restrictions on women?s ability to work at night. It also repealed provisions giving the relevant authority the power to prohibit or restrict women from working in certain jobs or industries.

Egypt enacted legislation protecting women from domestic violence and made access to credit easier for women by prohibiting gender-based discrimination in financial services.

Kuwait prohibited gender discrimination in employment and adopted legislation on sexual harassment in employment.

Lebanon enacted legislation criminalizing sexual harassment in employment.

Pakistan lifted restrictions on women’s ability to work at night.

Gabon stands out, with comprehensive reforms to its civil code and the enactment of a law on the elimination of violence against women. These reforms gave women the same rights to choose where to live as men, get jobs without permission from their husbands, removed the requirement for married women to obey their husbands and allows women to be head of the household in the same way as men.

Gabon granted spouses equal rights to immovable property and equal administrative authority over assets during the marriage. Gabon also enacted legislation protecting women from domestic violence. Gabon’s reforms gave women the same rights to open a bank account as men and prohibited gender-based discrimination in financial services.

Angola enacted legislation criminalizing sexual harassment in employment.

Benin removed restrictions on women’s employment in construction so that women can now work in all the same jobs in the same way as men.

Burundi mandated equal remuneration for work of equal value.

Sierra Leone made access to credit easier for women by prohibiting gender-based discrimination in financial services.

Togo introduced new legislation which no longer prohibits the dismissal of pregnant workers, reducing women?s economic opportunities.

The Global View

Although globalisation has brought millions more women into paid labour, men continue to outnumber women in the labour force. Gender inequality has also driven women to the bottom of the global value chain, with few or no opportunities for decent opportunities and job security.

Women account for half of the world’s potential, which must be realised through equal access to respectable, high-quality paid labour, as well as gender-sensitive legislation and practises such as adequate parental leave and flexible hours. If women performed the same role in labour markets as men, the global annual Gross Domestic Product might rise 26% significantly, by 2025.

Across the world, women were more likely than men to lose jobs during the pandemic and their recovery has been slower. Policy changes that address gender disparities and boost the number of working women improved access to education, child care or flexible work arrangements, for example , would help add about $20 trillion to global GDP by 2050, according to Bloomberg Economics.

Women Workforce in India

India is running out of time to reap the economic gains. The collapse in Female Labour Participation (FLP) in the labour force has sparked concern. There has been a lot of talk regarding the recent drop in Female Labour Force Participation rates (FLPRs).

According to a World Bank report, the number of working women in India declined from 26% to 19% between 2010 and 2020.

According to data from the International Labour Organization (ILO) and the Ministry of Statistics and Program Implementation (MoSPI), India ranks far behind other African and Asian countries in terms of FLP (Female Labor Participation) in labour force.

As viruses proliferated, an already dire situation worsened: experts in Mumbai predicted that female employment would drop to 9% by 2022.

If the ILO projections are any indication, the FLPR is slated to fall to 24% by 2030 which will certainly detract India from achieving SDG 5 (sustainable development goal number 5) eliminating gender inequalities by 2030.

The Labour Force Participation Rate indicates the number of women of working age seeking employment; it includes both employed and unemployed job seekers. India has one of the world’s lowest percentages of female involvement (21 per cent ).To put it another way, 79% of Indian women (aged 15 and up) do not even seek a job.

Women’s participation rates are two to three times greater in nations with which India is frequently compared, such as China, the United States, Indonesia, and Bangladesh. The decline in workforce participation is partly about culture. Doing nothing risks derailing the country’s efforts to become a competitive producer for global markets. Even though women constitute 48% of the population in India, they contribute just around 17% of GDP, compared to 40% in China.

The debate about women’s low labour-force participation should centre on how the burden of domestic tasks and caregiving work is distributed between the genders.

According to OWID (Our World in Data) data from 2014, India has the third highest female-to-male ratio of unpaid care labour hours at 9.83. As a consequence, in 2017-18, 62.1 per cent of women aged 15 to 59 participated in domestic tasks. Women’s ability to participate in the labour market is hampered by cultural norms that place them in charge of routine household chores.

The study also shows that women bearing domestic responsibilities are willing to work regularly, provided their commitments can be fulfilled from home. Another study conducted in West Bengal by Kabeer and Deshpande discovered that 73.5 per cent of unemployed women are interested in work opportunities. However, the vast majority of them (67.8 per cent) anticipate working part-time.

The statistics reveal how cultural norms in India influence female labour supply responses to economic opportunity. Women are not in a position to neglect their domestic obligations, despite their desire, they can only take up opportunities that allow them to combine paid and unpaid work.

Aside from resource constraints, there is a considerable unmet need for female labour supply in the country. Women have been disproportionately affected by the Indian economy’s unemployment rise. Between 2012 and 2018, India’s working-age population increased by 65 million men and 63 million women. The LFPR (Labour Force Participation Rate) for men remained steady, but the LFPR for women decreased, showing that the labour market could accommodate a rising number of male employees but not female workers.

For two reasons, women have borne the brunt of this increase.

First, agricultural mechanisation, such as seed drills and threshers, has reduced manual labour, which was primarily performed by women.

Second, India’s industrial sector has not generated labour-intensive employment that women who have been displaced from agriculture might fill.

As a result, India’s growth story is fraught with complexities. On the one hand, there has been a lack of labour-intensive growth, structural reform, and formalisation, while caste dynamics and social norms continue to regulate labour mobility. The combination of these distinguishing characteristics of the Indian economy has resulted in unequal gender diversity in the workplace. This market failure’s loss impacts not just Indian women, but the whole economy. After all, half of the individuals who could contribute to the country’s growth are unable to do so.

In recent years, government policies were aimed at addressing the falling FLPR have mainly focussed on launching employment programmes with special provisions to incentivize female employment such as:

MGNREGA; Micro Units Development and Refinance Agency (MUDRA);

Launching special skill training programmes; and heavy investment programmes that support the education of girl children.

Working Women Hostels for ensuring safe accommodation for working women away from their place of residence.

Support to Training and Employment Program for Women (STEP) to ensure sustainable employment and income generation for marginalized and asset-less rural and urban poor women across the country.

Rashtriya Mahila Kosh (RMK) provides microfinance services to bring about the socio-economic upliftment of poor women.

National Mission for Empowerment of Women (NMEW) to strengthen the overall processes that promote the all-round development of Women

Persisting challenges

Gender roles

Gender roles and the obligations placed on women to conform to them vary by geography, faith, and household. One way that conformity manifests itself is through marital status. Women with a spouse, for example, are less likely to be working or actively pursuing employment in both developed and developing nations. This can be induced by the economic stability of a partner’s wage, which can perpetuate the “male breadwinner” bias in some couples. In developing countries, the contrary is true: economic necessity pushes all women to work, regardless of marital status.

Work-family balance

Women and men both believe that the most difficult hurdle for women in a paid job is balancing it with family duties. Work like childcare, cleaning, and cooking are vital for the well-being of a home ? and hence for the well-being of societies as a whole ? yet women continue to bear the burden of this often unseen and underestimated job.

Lack of transport

The absence of safe and accessible transportation is the most difficult problem for some women who report being affected in underdeveloped and emerging nations. On their everyday commute, women are all too often subjected to harassment and even sexual assault.

Sexual Harassment

According to the National Crime Record Bureau (NCRB), 3.59 lakh complaints of sexual harassment against women were filed in 2017. Women’s career choices and job participation decisions might be influenced by safety concerns. Gender-based violence and harassment at work escalated throughout the epidemic, severely impairing women’s capacity to work.

Lack of affordable care

A shortage of affordable and accessible daycare for children or family members is a global obstacle for women, both those seeking employment and those who are currently working. It reduces a woman’s chances of getting married by about 5 percentage points in impoverished nations and 4 percentage points in developed countries (data from the World Employment and Social Outlook: Trends for Women 2017).

Bridging the gap

Flexible working options

Flexible working options must be provided to and used equally by men and women, such that flexible working is accepted as standard practise and there are no conscious or unconscious gender biases against those who work flexibly.

Affordable childcare

More affordable childcare choices are required to assist minimize the unpaid care load faced by women. According to one research, the installation of free child-care facilities in Rio de Janeiro, Brazil, nearly quadrupled the employment rate of moms (who were not working prior to getting this benefit) from 9% to 17%

Equal paid parental leave

The Maternity Benefit (Amendment) Act of 2017, which increased paid maternity leave from 12 to 26 weeks, has the unintended consequence of preventing businesses from hiring more women. The lack of similar benefits for fathers creates bias against female employees. As a result, governments and businesses must implement equal paid parental leave laws to help distribute women’s unpaid care burden. This will increase women’s participation in paid labour and provide more opportunities for advancement. This will also help to bridge the pay gap between men and women.

Creating a Safe Work Environment

All employees should be able to work in a safe and healthy setting. Every female employee should be given a forum to voice their concerns. Laws and rules pertaining to women’s safety in organisations should be strictly enforced. Every enterprise and factory that employs women should have a zero-tolerance sexual harassment policy. Creating an Internal Committee (IC) to address sexual harassment concerns in businesses and put rules in place to protect women at work.

Conclusion:

Women must be equal participants in schools, health care, financial systems, legal institutions, and families in order to be equal partners in society. To improve women’s status, societal standards must change, from condoning domestic abuse to feeling it is wrong for women to work outside the home.

Traditional manufacturing setups make it challenging for women to consider careers in these fields. For decades, the stereotypical guise created by male prominence, long working hours and shifts, manual labour, and not-so-friendly or dangerous shop floor had made these fields a less considered option among women. Industries such as manufacturing, automobile, engineering, mining, etc., offered lesser pay and benefits than other women-friendly sectors. Thus, generations of women had apprehensions about having a stable career and growth in these industries.

However, the past few years have witnessed a complete revamp in the manufacturing and automobile sector. Today, the industries have evolved to be multifarious to such an extent that it requires diverse skill sets from men and women. The concept of diversity and inclusion has taken roots, and several companies across the globe have created women-friendly workspaces, attracting women to these industries.

Forging the path forward for diversity and inclusion in their industries are organisations like ABB, Hindustan Zinc, Daimler India, and Tata Steel, which serve as front-runners. ABB, a well-known technology and automation services company, increased its gender statistics to 14% in 2020 by imbibing a shift in its thought process throughout the organisation. They assigned specific roles for women employees to create visibility and ownership of agenda to top-level management using D&I councils.

Manufacturing major Kirloskar Brothers Limited set up an all-women unit in Karumathampatti, near Coimbatore, with 204 employees on the shop floor. They provide facilities for women employees, including transportation, creche, and opportunities for young women with learning disabilities. They also offer better HR policies like extended sabbatical post-maternity leave. Forward-thinking on their part has enabled women to constitute 7% of their overall employee strength.

Tata Steele, a pioneer industry house of our country, has an ambitious target to have women constitute 25% of their workforce by 2025 from 17% in 2018. Towards this mighty goal, Tata Steel has implemented people-friendly and robust HR programs/ policies like a 5-day work week, menstrual leave, adoption leave, satellite office operation, and Take2 for women in need of career break. They have made special facilities for women like creche, canteen, lady doctors, CCTV surveillance system, deployment of women security guards for women’s safety. Carrying the Tata name’s legacy forward are their D&I activities with a specific focus on tribal communities, people with disabilities, training employees to be sensitive to the needs of the LGBTQ community.

The automobile sector can boast of another D&I champion – Jaguar Land Rover. It has increased its female employees by 34%. Their women managers have increased from 17% in 2017 to 19% in 2020. Adding to this positive trend, they shine a light on women students through Young Women in the Know initiative for female students aged 15 to 18 by introducing them to the engineering and advanced manufacturing sector. Jaguar’s School Education Program aims to increase female students’ engagement in STEM (science, technology, engineering, and maths) subjects. Furthering Futures course, a week-long career immersion program is aimed to encourage young women to seek engineering careers.

Daimler India Commercial Vehicles aims to have women comprise 20% of their workforce by 2022. Aiding this lofty goal are their initiatives like hiring and deploying more women for shop-floor operations like engine and transmission, cab trim, and quality management as a part of the ‘DiveIN’ initiative. They provide suitable infrastructure for women, including changing rooms and washrooms. Its basic amenities like these make women employees feel heard and included. By offering comprehensive training for women on safety, firefighting, basic tool handling, communication skills, and health and hygiene, Daimler enhances workplace policies and measures, including the speedy grievance redressal system, gender sensitisation training, and the POSH (Prevention Of Sexual Harassment) for the safety and security of women.

The mining industry, traditionally thought of as manual labour intensive and unsafe, has beacons like Hindustan Zinc that aspire to have 30% of their employee base comprise women by 2025. This is applaudable, but they also ensure this is achievable by setting up women councils to identify women’s talent and groom more women to take up front-end operational and leadership roles. The organisation identifies and assigns senior leaders to guide women leaders and recruit more entry-level women engineers. By setting up facilities for women at the workplace, including women-friendly restrooms at every mining site, they achieve their target step-by-step.

A mammoth manufacturing label, Ashok Leyland has increased entry-level women’s participation by 35%. The initiatives by industry big-wigs set standards and show other companies that notions of diversity and inclusion contribute to progress in every aspect and give rise to sustainability and cross-functional teams. Ashok Leyland’s Intentional Talent Development introduces women leaders programs at higher levels and personal effectiveness programs at junior and mid-levels that include live projects, mentoring by leaders, learning labs, etc., to help women climb the leadership ladder increase the ratio of women leaders in the organization. Their Engagement through Enabling environment empowers women and boosts their self-esteem via the internal networking platform Shristi.

By conducting POSH awareness and training through classroom activities and online modules, the safety of women employees is emphasized, and gender sensitization is achieved. As part of their inclusive offerings, the organisation provides 6 months of maternity leave, paternity leave, adoption leave, flexible working hours for women undergoing pregnancy, special travel policy, etc. A feather on their cap is their Blessing Scheme, a unique scheme in their Pantnagar plant where a women’s hostel has been set up on the campus. This has helped achieve a women’s employment ratio of 22%.

All this is but a drop in the ocean of Diversity and Inclusion. From a mere 10%, the number of women employees in the manufacturing field has grown to 30%, which is remarkable. However, this number also indicates that gender disparity is still prevalent. Women represent the largest pool of untapped talent for manufacturers. Women have greatly influenced various sectors, including manufacturing/automobile companies, where women in lead roles have seen tremendous progress, better financial operations, positive work culture, and innovations. Gender diversity is the way forward, as bridging the gender gap by employing more women in the manufacturing and automobile industries is the key for businesses to grow and augment. It is high time more manufacturing/automobile industries implement women-friendly policies and switch to contemporary technologies to offer promising careers to womenfolk and bridge the gender gap.

Little Sushanth came home from a dentist appointment and asked his mother if there were boy dentists? Amused by this question, his mother asked him why he thought so. Sushanth replied that he was shocked to see a male dentist as he had not seen a male doctor before. An honest answer from this 3-year-old made his mother realise that he had seen only women doctors, teachers, and music teachers? In his home environment, too, Sushanth’s mother works, cooks, cleans, teaches him, and plays with him.

This is not a story. I know someone who already lives this reality. Sushanth’s parents created an environment where he could observe and learn that women can naturally do everything and anything. All households are not like this. Many families in India unconsciously teach many biases. Children are an integral part of our society, and from a young age, they are stuffed into cookie-cutter moulds. Stop the unconscious bias early on. Creating awareness is the first step on the tall ladder to a bias-free world. As your children enter the professional world, they can be torch bearers in various employee assistance programs, as these tips will help you cull unconscious biases.

Traditionally, our country has seen multi-generations living in the same house. Grandparents, siblings, uncles, aunts, and cousins co habituate. And children pick up biases by observing the behaviours of those around them. It is pertinent that the familial environment becomes the front line of change and can serve as an example of inclusiveness. The unconscious biases we have imbibed significantly impact how we behave, dress, carry ourselves, and what work we choose to do.

All is not lost. Here are some doable parenting tips that can instil values of diversity and inclusiveness in the next generation and remove bias.

Have an honest conversation.

By talking to your children about gender and other unconscious bias, morals of equality and inclusivism are taught. It’s important to address the issue immediately and not let it soak into your child’s mind. A pro tip shared by a parent is to read bedtime stories that have both male and female protagonists. She recommends ‘Goodnight Stories For Rebel Girls’ and ‘Boys Who Dare To Be Different.’ These real-life stories would inspire your young ones and motivate them to face outdated patriarchal norms head-on.

Everything starts at home.

Parents are the child’s first role models. By both parents plying equal and quality attention on the child, they grow up comprehending that it is okay for the mother to be strong and the father to be weak, sometimes. By equally dividing household chores and family care between boys and girls, you set an example of gender equality. Assign domestic responsibilities equally to all the kids at home. Don’t assign based on gender. On a rotational basis, distribute small tasks like folding clothes, setting the table, cleaning, gardening, etc. Imbibing these from a young age will help your child become a well-rounded individual.

All voices matter.

By exposing your children to different cultural and ethnic backgrounds, you are nudging them towards embracing diverse role models. They realise and learn that the world is large, and people in the greater society are not alike. From a young age, children learn to respect and assimilate diversity. Encourage and support your kids’ participation in activities that would change their attitude on gender bias, generational bias, differences between people (the list is inexhaustible), and show them the importance of sharing their knowledge with others. Listen to your kids; many have them have valuable contributions to our society’s issues.

Contest stereotypes.

It is imbibed in many of us that gender is a biological difference. The greater truth is that gender is a social construct that we learn from a young age that makes us conform to certain roles throughout our lives. If your young son is interested in exploring the cosmetics on your dressing table, don’t shun him. Answer his questions like ‘Can boys wear bindhi? You might say, ‘Most don’t, but, why not?!’

There is a world outside the home.

Children witness biases in school, the marketplace, TV & social media, and the street. Parents repeatedly swear on the effectiveness of having an open conversation. Skin colour is a topic that has been plaguing us for centuries. Tell your child that their skin colour is lovely and different colours do not mean inferior or superior. Both boys and girls gravitate towards their gender and wish to play only with them at a certain age. If your girl is under the assumption that she mustn’t play with boys, rectify this misunderstanding by making it known to her that friends come in all shapes and sizes.

Learned behaviours.

Children are like sponges – they soak in everything they hear and see. As a parent, you can lead by example and teach them not to give in to stereotypes of racism, ageism, sexism, and other unrealistic standards. Evaluate your behaviour to check if you are passing statements like ‘boys don’t cry.’ Revise it. Instead, say, ‘you are brave.’ Especially parents of male children need to be cautious, as sayings like this are pound a penny. Unique to Indian households are domestic helpers and employees. As a parent, treat your driver/ maid/ gardener with the respect and decorum you would like a non-employee. Get your child to help by clearing their toys before the maid comes to their room.

We propagate notions of inclusivity and equality by making small talk, maintaining eye contact, and being courteous to all we meet in our daily lives – like restaurant waiters and supermarket checkout clerks. Challenging stereotypes and breaking the bias inspire young minds to aim high. Foster a positive environment and teach children how to act, as, after all, action is the loudest of languages.

Neha is an HR manager in an organization. Recently she attended a seminar on Diversity, Equity, Inclusion and Belonging (DEIB). She understood what each term means, the difference, and the positive impact of curating a talent pool aligned with the thought process of DEIB.

She approaches her boss, the HR head of her organization, and presents her learnings from the seminar. Her boss is convinced and appreciates Neha’s open-minded approach about Inclusive Diversity. Now she asks Neha, ‘How do you propose implementing the concept of Diversity, Equity, Inclusion and Belonging in the organization?’ For the first time in the conversation, Neha doesn’t have a response.

Although many of us may understand the principles and benefits of DEIB, we may not know how to convert this theory into practical steps of Inclusive Diversity. Here are five ways to implement Diversity, Equity, Inclusion and Belonging in your organization.

Honouring Diversity While Recruiting New Employees

When an organization wishes to implement the principles of Diversity, Equity, Inclusion and Belonging(DEIB), one of the first and most obvious areas is in the recruitment space. This is the starting point, i.e., inducting people from diverse backgrounds into the organization. This practice can be done by consciously curating profiles, keeping diversity as one of the criteria, alongside education and prior experience, while creating a pool of potential candidates.

There must be extra marks for those candidates who can bring inclusive diversity and different perspectives to the existing team. Recruiters must ensure that the candidate’s diverse background translates to a difference in thought process to add value to the organization.

Sensitization for Facilitating Belonging

Hiring a diverse workforce is just the beginning of Inclusive diversity and equity. To make the most of such a workforce, organizations must provide a wholesome experience to each employee. For this, an organization must invest in sensitizing all its employees about the basics of Diversity, Equity, Inclusion, and Belonging.

There are two different aspects to this activity, as discussed below.

The ‘Why’:Unless the existing employees thoroughly understand the benefits of a DEIB-positive workplace, they may not be able to contribute to it. The HR team must illustrate the advantages of having different lines of thought and approaches; a diverse team is a dynamic team, and inclusive teams offer a sense of belonging in the organization.

The ‘How’: One might want to be empathetic but not know how to be so. Employees must be sensitized on how to support and facilitate individuals who are very different from them. HR must educate employees on the physical needs of the organization, common misconceptions, ways to be inclusive and supportive, and create a sense of equity and belonging in the organization.

Most importantly, employees must know to identify insensitive questions, comments, or behaviours and be strictly advised to avoid these.

Informal or Semiformal Interactions to Understand Different Backgrounds

Conducting small informal or semiformal events and interactions at the workplace to increase the understanding and acceptance between all the employees will improve the interpersonal relationships and equity among the employees. A camaraderie built on informal closeness will translate to a better reception of viewpoints that varies significantly from one’s own perspective. This will ensure that diversity translates to inclusion, equity, and belonging. Otherwise, the benefits of diversity cannot be reaped.

Anonymous Redressal Mechanism

Employees from minority backgrounds may hesitate to raise issues they face in the organization since they may already feel out of place and may not want to attract attention or may be afraid that they will not be taken seriously. At times, HR, superiors or fellow colleagues may not take sufficient cognizance of the issues of a particular employee from different background since they may not be able to relate to them.

Redressal mechanisms can be made anonymous to avoid such delicate situations. This will offer a sense of equity and belonging for employees from minority backgrounds. There can be a physical or virtual drop box, which does not mandate the disclosure of the employee’s identity.

Leveraging Technology to Support DEIB

Companies use software for various employee-related activities ranging from recruitment and payroll to performance appraisal and leave tracking, to name a few. As the world is migrating to Artificial Intelligence and Machine Learning which use various data points to analyse and conclude, the management must adapt steps to ensure that there is no bias in the auto-generated algorithms toward any particular culture, religion, or other background for creating a workplace that fosters Diversity, Equity, Inclusion, and Belonging. A team member’s evaluation or interaction with the employee portal must not be influenced by their background.

Implementing DEIB brings freshness, creativity, and zest to keep an organization afloat even during turbulent times. Companies that foster a work culture that integrates Diversity, Equity, Inclusion and Belonging assure that their employees can help themselves and others, contributing to productivity, both consciously and subconsciously.

Implementing DEIB is a conscious activity that requires specific actions. These five methods of implementing the principles of Diversity, Equity, Inclusion, and Belonging can help an organization practice what they believe in. Most importantly, companies must have a sound policy on behaviour that cannot be tolerated. They must also encourage conduct and conversations that can contribute positively to DEIB.
